Managing For Results - 8 Ways to Link Performance to Results

Barbara Brown, Ph.D. asked:

When you talk to employees about performance, you have different goals. You may need some employees to improve, while you could want others to continue doing a great job. Or perhaps you want everyone to just get along! Whatever your goal, if you link performance to results, you get better performance. The key is to be sure the results are meaningful to employees.

Meaningful results can include improved customer service, increased profits, or decreased error rates. They can also include things like improved performance ratings, increased opportunities for advancement, or enhanced technical skills. But make sure you don’t just focus on things that are important to your organization. Include things that reflect personal interests of your employees as well. Consider these eight results.

1. Link Performance To Job Enrichment:
Employees want to feel that what they do is important. Doing more challenging work or working with different employees are just two examples. Investigate things employees like about where they work. Determine what makes them excited. Use this information to explain how effective performance can lead to greater job enrichment.

2. Link Performance To Learning And Development:
Consider your employees’ strengths and weaknesses. Would new knowledge, skills, or abilities be helpful? Or maybe there is a possibility for gaining certification in a certain area. Use this information to show how positive performance can result in enhanced capabilities.

3. Link Performance To Career Advancement:
Think about how certain actions give employees greater opportunities for advancement on the job. Perhaps there are possibilities for a job rotation or a high-profile assignment. Use this information to connect employee interests to performance, highlighting the impact on upward mobility.

4. Link Performance To Money And Rewards:
Identify the monetary perks that exist for employees. Go beyond the regular paycheck. Include anything from cash payments to tickets to the theater. Use this information to link performance to financial rewards or other types of benefits.

5. Link Performance To Other Employees’ Performance:
Ask: Who does employee performance impact? Consider managerial staff, technical staff, support staff, and others. Use this information to emphasize how one employee’s performance can positively or negatively impact another employee’s performance.

6. Link Performance To Office Achievements:
Look at an organizational chart of your company, agency, or association. Examine workflow processes and the products or services you provide to other offices or departments. Do they depend on materials or information from your employees? If so, consider what happens when they get what they need or when they don’t get what they need. Use this information to explain why effective performance is important.

7. Link Performance To Organization Success Measures:
Think about how your organization measures success. Some organizations use sales quotas as a guide. Others track the acquisition of new customers. Look at strategic plans and operational goals for direct or indirect links. Use this information to explain the broad-level impact of doing or not doing something.

8. Link Performance To Guiding Principles:
Look at your organization’s vision, mission, and values statements. This information tells you the kind of fundamental practices that are important. Examine instructions on “how” employees should do things as well as “what” they should do. Also consider rules, regulations, and policies. Use this information to support the importance of certain types of performance.

Linking Performance To Results Does Work

Bottom line, if you link performance to results, you get better performance. Just make sure that you balance the results between things that are important to your organization and things are important to your employees.

Skin Tightening Face Lift Results Without Surgery

Robin Derry asked:

It doesn’t take much convincing to persuade anyone to reduce lines and wrinkles and try to restore some of the smooth skin attractiveness of youth. Who could’ve imagined 40 years ago that you could turn on “radio” frequencies, just below your skin, and see the sort of skin tightening improvement that would seem like age in reverse.

Just Like A Face Lift Without The Scalpel. Getting face lift like skin smoothening results without surgery sounds too good to be true. However, such body image possibilities are quickly sprouting within the cosmetic enhancement industry due to the crushing demand for younger more attractive looks and body shape. Different kinds of light-energy devices have emerged which exploit the therapeutic potentials of modified energy devices as well as a respectable fear-of-surgery angst in the wider population.

Option: The Thermage Face Lift. When conventional electrical energy is modified into radio frequencies, all sorts of interesting targeting and body metabolism changes can be created. Radio frequency energy moves through the thermage transducer device to be targeted just below the skin on your face.

At this sub dermal depth, this sudden increase in energy causes your body to react in curious and beneficial ways. For one, even middle aged skin known for being slow growing, thin and wrinkled typically responds (like an inflammatory response) by triggering the production of more collagen. You ask “so what”? Well, this collagen increase is your skin’s equivalent of filling-in-a-ditch. Only in this case a new supply of collagen results in a build-up which pushes up onto your face skin, filling in small lines and wrinkles.

What about deep furrows and wrinkles? Realistically, it would take a “full radio spectrum” of thermage like radio frequency therapy devices to treat the seriously deep ****** crag and crevasses. For these extreme cases, traditional face lift or brow lift plus liposuction surgery might become the most practical aesthetic and economic solution.

Option: Cold Light Laser Skin Resurfacing. When your local skin care clinic doesn’t invest in trend-setting equipment such as the thermage treatment, you’ll want to look at equally useful technologies such as non surgical laser skin resurfacing, or even microdermabrasion.

In these skin rejuvenation treatments, the outer most layer of your face or forehead skin is lightly resurfaced, using light. Result? Rough dry patches can be smoothened, acne scars and age spots diminished, even broken blood vessels treated. New fresh glowing skin is released into the light of the day, meanwhile the finer lines, “crows feet” and wrinkles are markedly reduced. You’ll get pain-free treatments, repeating weekly, without any significant down time, plus you’ll avoid the discomfort and health risks of surgery.

Option: Peels, Astringents. Over 100 years of history supports the variety of astringent chemical peels now available as non surgical face lift enhancements. Think of sun damage, age spots, acne scars, fine lines as the target to these semi-corrosive skin lifting treatments. Basically, astringent chemical are lathered on you face, allowed to permeate the upper tissues areas. What happens next is that the outer ****** skin tissue layer simply “separates” from the lower tissues. Treatment over and you’re looking into the mirror at a decidedly wrinkle reduced face. And, all during your lunch time break.

Option: Grinding Down Skin Flaws With Dermabrasion. Healthy yet rough dry skin can take on the impact from the brush-and-burr diamond treatment and skin polishing impact of dermabrasion, and create fairly remarkable results in terms of skin smoothening and wrinkle reduction. Dermabrasion doesn’t work for skin that is cut, unhealthy or infected with acne bacteria. Also, darker-skinned persons need to understand that the outer ****** skin surface is being physically altered with dermabrasion, therefore may give rise to discoloring or uneven pigment patches.

Olympic Results - Everything You Need to Know

S Millson asked:

The 2008 Beijing Olympics are right around the corner. With all the buzz around the Olympic games, the big question remains where can you find up-to-the-date Olympic results? If you’re an avid sports fan like myself, you don’t want to miss one moment of the action that is about to happen in Beijing. The Beijing National Stadium, which was recently nicknamed the Birds Nest because of its structure is the center piece of the Olympic games. The stadium has a seating capacity of 80,000 people and will be the site of the opening ceremonies, soccer finals, many athletic events, and finally the closing ceremonies.

The Chinese have completely renovated and expanded its subway system in preparation for the Olympic games. It’s been reported that eighty new stations were created, one with a direct link to the Beijing International Airport. As of June 2007, there had been over 2.2 million tickets sold for the upcoming Summer Olympics.

The reason why you are going to want to see the most up-to-the-date Olympic results is the amount of events that are being returned to Beijing. The program setup for Beijing 2008 is very similar to the Athens games that happened in 04. Olympic enthusiasts will see a total of 302 events. 165 men’s events, 127 women’s events, and a total of 10 mixed events. The buzz is definitely being held around the nine brand new events that are being held including cycling that closely resembles BMX. There are tons of new and old sports that are bringing back a lot of excitement to the Olympics.

The 2008 Olympic games will be the very first games in history to be completely produced and broadcasted in HDTV (high definition television). The estimated amount of viewers currently is over four billion during the duration of the games.

As the Olympic games comes close to the opening ceremonies there has been serious concerns over the amount of air pollution in China. The BOCOG (Beijing Organizing Committee) has said that many of China’s factories will cease production in an effort to lower the amount of air pollution and smog that occurs during the outdoor events, such as running.

If you’re considering traveling to Beijing, you’ll definitely want to do your research on Beijing air pollution, Beijing Airport, and Beijing massacre.

While China is a very technologically and economically friendly country, there have been concerns over closed media access and even possible pro-Tibet protestors or terroristic groups. With all the drama, excitement, and fear over the 2008 Beijing Olympics you’ll want to keep in close contact with various websites and television channels that will show the latest Beijing Olympic results. We recommend having a couple of good sources and contacts in China that can keep you updated as to what is happening with the Olympic Games in Beijing.

I wish all the athletes a very safe and exciting 2008 Olympics! May all the sports enthusiasts, athletes, volunteers, workers, and viewers have a safe and enjoyable summer games!

Bad Plastic Surgery Results

Clare Eisenman asked:

We usually see bad plastic surgery only when the media publish pictures of celebrities that had some kind of cosmetic surgery. One would mean that these celebs would have the money and the right advisers to pick the best possible surgery but when you look at the results sometimes it is amazing what you see. It just looks not natural.

Another thing that can happen is simply bad luck. No surgery is without risks. Most side effects and complications are well known but each patient is different, has a different health condition and history. An excellent surgeon may be able to lower the risks but nobody can reduce them to zero. There is always something that can happen.

You can also talk about bad plastic surgery when the plastic surgeon is overdoing things, often because of the patient who urges the surgeon to do something unusual. That could be a operation that is known to very risky or out of the scope of standard, proven procedures. One example are extremely large ****** implants or face lifts on 80 year old grandmas who want to look like 20.

Beside all the discussions, a bad cosmetic surgery is easy to spot. When you see a beautiful women and you don’t know if it is real or not, then you have an example of a perfect plastic surgery. On the other hand, when you can see immediately that there was a surgeon at work, how can this be good cosmetic surgery?

Good plastic surgery looks natural, it looks like the beauty was given by nature and not by a surgeon. It looks harmonic, blends perfectly with the personality of the person. It makes things look and feel better. Everything else is not natural.

The media is full of pictures of failed cosmetic surgeries. Often the results are irreversible. Maybe the surgeon just had a bad day, maybe unexpected side effects ruined a good work. Fact is that you probably risk a lot when you try to save a few Dollars by choosing a cheap surgeon.

Complications are part of the life of any surgeon. Just because you have no medical necessity for the surgery doesn’t protect you against possible negative outcomes of a surgery. If you get an eyelid surgery or a face lift for example and the surgery causes a nerve damage your look could be ruined for life.

Another possible complication is an infection. An infection can evolve to a serious threat and ruin the results of a good surgery. Blood loss is one cause of an infection. If a surgery, for example a liposuction, leads to high blood loss then the risks of an infection increase as well.

Every surgery leaves a scar or other skin damages. If the skin does not recover for whatever reason then it is a serious problem. A surgery can lead to skin death, numbness, dimples or a loss of sensation, things that sometimes never go away again.

To reduce the chances to become a victim of bad plastic surgery you should reduce two main risk factor, one is the surgeon and the other the patient. The patient usually wants and expects too much. Inform yourself what is possible and what remains a dream. Then choose the best surgeon you can find for money. If you save here then you risk your health.

What Do My Lab Results Mean?

Denice Moffat asked:

One of the most frightening things I learned while in veterinary school was that blood results are not really considered abnormal by a lab test until the body is 70% sick. I found that to be true in my own health as well. When I first started on my path toward becoming a naturopath, I knew I had pre-cervical cancer. I was depressed and wanted to die. Yet, only one liver enzyme was a bit out of whack when a nurse drew my blood for a life insurance policy. How could this be? And what surprised me most was how normal the rest of my results were.

Well, I’ve corrected all those abnormal results and have my life back. I also have a whole new bag of tricks at my disposal.

Another thing I’ve found over the years was that my clients had no idea what their lab results meant (or their pet’s lab results), what a “rule out” was, or what they could do naturally to repair the abnormal values. Everything seemed so complicated for them, and by not understanding the results (often people in the medical profession use big words that most people can’t understand) this disempowered my clients.

Because I saw a need for this information, I sat down and compiled a handout that explains lab tests in lay terms, but there are some things you should know:

1. Reference “normal” ranges and unit measurements can vary from lab to lab (sometimes up to 30% difference).

2. Other factors influencing test results include, dietetic preferences, sex, age, race, species, menstrual cycles, amount of exercise, use of non-prescription drugs (aspirin, cold medications, vitamins, etc.), prescription drugs, alcohol consumption, collection and handling of the specimen.

3. For best comparisons of lab results, tests should be done by the same laboratory.

4. Always use the normal ranges printed on the lab report of that particular sample.

5. Blood tests can have false positives and negatives. If the blood cells have not been handled properly, they break. If components to the test are expired, they may not work correctly. If the temperature is wrong, this may also skew the results. And what if there is a new person in the lab who doesn’t even do the test correctly? Would you trust those results? When in doubt, you may want to repeat certain tests.

6. Interpretation of blood tests takes knowledge of the underlying disease process and experience. If your lab results are outside the normal range, we suggest that you discuss them with your doctor. Often it is not the recent result, but the change from a previous test that is most helpful in trying to place a diagnosis on a condition.

7. Some tests cost more than others. If you can help the doctor understand why a certain test may be important for you and they can justify it in their mind, they can justify it to your insurance company and you may get to your diagnosis quicker saving time, money, and aggravation.

8. All diseases have “rule outs.” There are a number of things that might cause a high or low level in a blood test, and these need to be “ruled out” by other tests or observations or even by intuition and gut instinct. Some of the possibilities will have more weight and be more highly suspect because of your lifestyle habits, your environment, your age, and your history.

For those diseases that are the most likely diagnosis, other tests may be included to rule that particular disease “in” or “out” depending on the results of these additional tests. This is much like putting a jigsaw puzzle together and searching for the exact placement of the pieces to the puzzle. Certain clues (pieces to the puzzle) may fit in one part of the puzzle or another if you just look at the color of the piece (or your symptoms in this case.) You just have to keep trying to see if the piece fits. The same goes with disease. If we are lucky, we match the piece of the puzzle with the correct name/diagnosis for the disease.

This Sherlock Holmes activity is one of my favorites because I get to add in so many other tidbits of information that the medical system doesn’t have time to ask in making a final “jigsaw puzzle” assessment. I have tried to make these rule-outs more understandable by associating the layman’s terminology with the medical work on my website page: http://www.naturalhealthtechniques.com/BasicsofHealth/lab_result_meaning1.htm

Here, I’ve listed the rule-outs, what you see on your blood test form, the common name it is known by as well as the other abbreviations for the test if it has one for most of the basic blood panels, heart enzyme tests, urinalysis tests, complete white blood counts, red cell counts, thyroid tests, hormone tests and more.

I’ve been told it’s a pretty good list. Check it out and see if it empowers you!

P90X Workout Routines - Take Your Workout to the Extreme Level For Real Results

Caroline Miller asked:

There has been a lot of talk lately about the extreme nature of the p90x, and it has been realized that not everyone can carry out the stringent workout routine. In the light of this realization, we have reduced the difficulty levels of some of the p90x workouts in order to make them suitable for people who do not have a fitness level which can sustain the extremities of p90x workouts. One such program is the p90, excluding the ‘X’ factor. This program serves as a 90 day precursor to the p90x program and prepares your body to move onto the extreme version in a more timely fashion.

The p90, other than containing preparation programs for the extreme version, contains a lot of added things which would help you achieve great results without having to indulge in the extreme nature of the p90x. These things include a complete nutrition guide, Tony Horton’s supplement guide and a full throttle power diet plan. It must be realized that this is just a preparation course and that finally, on completion of the p90, you would have to graduate to the extreme level. This program is also known as the power 90- home boot-up camp and uses Tony Horton’s trademark techniques to work up your body to the desired levels, without having to put in more than half an hour a day. Some of the common exercise routines included in the program are discussed in the rest of the write-up.

There are primarily four routines which are designed in a manner that they need to be done in the given order. The order is as follows- Sculpt circuit 1-2, sweat cardio 1-2, sculpt circuit 3-4 and sweat cardio 3-4.

The sculpt circuit 1-2 is a basic program containing basic pulls, pushes and crunches, which are soft, yet help in toning those smaller muscle groups, which otherwise are relatively under-worked or un-worked at all. This routine ideally lasts for 36 minutes in the learning phase. Once you know all the routines, you can complete the whole routine within 10 minutes. The second routine is the sweat cardio 1-2, which, as the name suggests, aims at burning that flab. It is a cardiovascular routine which aims at warming up your body and muscle groups before you can move onto more particular routines. The cardio 1-2 aims at working up your muscles without over-exercising and is therefore essential before moving onto more stringent exercises. This routine can also be done before playing a game or going in for a jog.

The sculpt circuit 3-4 is a graduation over the sculpt circuit 1-2 and aims at working up and toning upper body muscles in particular. Back, chest, shoulders and arms are taken care of when you indulge yourself in the sculpt circuit-34. the cardio 3-4 is the last step towards going extreme and burns far more sweat than the cardio 1-2. once you are comfortable with the cardio 3-4, it is an indication that you must graduate yourself to the extreme version of the p90 workout plan.

The Meaning of Abnormal EKG Results

Damian Sofsian asked:

Many physicians recommend EKGs as a preventive-screening tool for those with a family history of heart disease. While a healthy person does not need an EKG as a part of an annual exam, many physicians will recommend an EKG if they have concerns. If a patient complains of chest pain, palpitations or other indicators of heart problems, the physician will likely recommend an immediate EKG test. Depending on the severity of the situation, your doctor may refer you to a local testing center immediately or ask you to schedule the next available appointment.

An abnormal EKG is determined by comparing the results of your EKG graph with a standard or normal heart graph. Spikes and dips within the graph are referred to as P, QR and PR and other similar acronyms. Normal EKG readings show a slight flat-dip in between contractions and relaxations. If these flat-dips are not present, it may be an indication of a more serious problem. Normal EKG readings will have spikes and dips too.

Myocardial defects, heart valve disease, enlargement of the heart, inflammation of the heart, coronary artery disease, and past, pending or impending heart attacks are only a few of the problems that EKG’s can help to detect. The conditions in which the EKG is performed can also have an impact on the accuracy of the results. Some heart problems are not present all of the time and therefore may not appear in EKG results. In cases where heart problems are suspected but not detected on the EKG, a Holter monitor may be recommended. This monitor is worn, usually for a period of 24 to 48 hours and serves as a type of mini-EKG test. The patient wears the monitor at home and it continuously records heart activity. Doctors also recommend that the patient be relaxed during the exam because any muscle trembling or contractions can alter the results and produce an inaccurate reading.

Many people are surprised to learn that they have had an abnormal EKG reading. What is even more surprising is that when presented with abnormal EKG results, some doctors do not seem concerned. It doe not necessarily mean they are inadequate or uncaring physicians, it is more likely they believe something else has caused the abnormal reading. Most will want to pursue further testing or another EKG. Sometimes an event as simple as low blood sugar can have an altering affect and produce false EKG readings. Other times, abnormal EKGs require further testing to determine what, if any, problems actually exist.

Horse Racing Results - Man o’ War Vs Secretariat

M.L. Lane asked:

In the history of horse racing there have been many fantastic runners from the sensational Seattle Slew to the clubfooted comet Assault, and the filly champion Ruffian to the very determined Affirmed. But the number one and number two match up in this writers opinion was the incredible Secretariat and the great one, Man o’ War.

Of all the horse racing results which one of these two was the fastest? Or perhaps which one of these two was the best?

Let us look at the two and then try and decide the question.

First let us take a look at Man o’ War, picking him first simply because he came first. Age has its advantages.

Man o’ War was eulogized by his groom Will Harbut as “de mostest hoss that ever wuz.” No truer words have ever been spoken, regardless of the grammar.

All those who witnessed him race at all distances were impressed by his relentlessness and the fact that he had so much energy left after each win that it was mind boggling. Whether he spotted a horse 15 pounds or 30–it did not matter. He would win and trot back to the paddock as if he had just been out for a Sunday trot in the park.

His record at two years of age in 1919 was 10 starts with 9 wins and 1 second. His lone defeat came at the hands of Upset in the Sanford Stakes in which he was the victim of major traffic problems.

Many who were still reeling from the sting of the White Sox fix of the World Series, suggested that the race with Upset had also been fixed.

At age 3 Man o’ War had 11 starts with 11 wins. He did not win the Kentucky Derby because owner Samuel D. Riddle held to the belief that 1and1/4 mile with 126 pounds was too much to ask of a 3 year old colt in the early spring.

In his last race Man o’ War defeated Sir Barton by 7 lengths, who had won the Triple Crown the year before.

We won’t go into his breeding accomplishments since this article is concerned strictly with the results of his racing abilities.

Secretariat has a more recent record and his races are recorded on film. Just a day before the Belmont Stakes in 1972, retired Hall of Fame trainer Hollie Hughes was at the track and he motioned for Ron Turcotte, Secretariat’s jockey, to come over to him so he could say a few words to him. Hughes’ heyday had been during the time that the likes of Sysonby, Colin and Man o’War had raced.

His words to Turcotte were ‘Son, there is no way you can get this horse beat–just don’t fall off. Believe me boy, you are riding the greatest horse of all time and I have seen them all.’

Needless to say Turcotte did not fall off. He won the Belmont by a breathtaking 31 lengths and set the record of the mile and a half in 2 minutes and 24 seconds.

Kent Hollingsworth of The Blood-Horse wrote, ‘Two twenty four flat.I don’t believe it. Impossible. But I saw it. I can’t breathe. He won by a sixteenth of a mile. I saw it. I have to believe it.’

In his lifetime Secretariat had 21 starts and 16 victories and was named Horse of the Year two years in a row.

These two horses were two of the best athletes ever. Their racing results proved beyond a shadow of a doubt that they are among the very best thoroughbreds to ever thunder down the stretch.

Which one was the best? You study their horse race results and you decide- if you can.

If you want to create something unique when creating a custom bike then pinstriping is worth considering. Although no specialist skills are needed for pinstriping as the task is made simpler through using templates and stencil tape. But if you do find the whole process difficult or you aren’t able to get the look you want then the motorcycle pinstriping can be completed at an auto body shop and they will make sure that each pinstripe on it is perfect. Beginning in the 1950s, vehicle pinstriping became a way of decorating vehicles and has come a long way since. For those who enjoy showcasing, motorcycle pinstriping is an important asset in the appearance of the motorcycle.

Look at what interests you have when trying to choose a pinstripe design for your motorcycle. If once you know what it is you want to do you have the choice of buying a readymade pinstripe design stencil or template, or you can have a go at doing the pinstripe design yourself freehand.

The use of this special brush will result in a professional design on your motorcycle even if you create the design at home. The brushes are structured to provide comfort and control as you apply your design.
